본 연구는 리더십스타일(지시통제형, 목표제시형)과 구성원민첩성 간의 구조관계를 실증하고 LMX와 침묵행동의 매개효과를 검증하는데 목적이 있다. 이를 위해 일반기업 150, 공공기관 150 총 300명의 유효 응답 자료를 바탕으로 구조방정식을 실시하여 가설을 검증하고, 팬텀변수를 이용하여 개별간접효과를 검증하였다. 분석결과, 첫째, 지시통제형 리더십스타일과 구성원민첩성 간의 관계는 통계적으로 유의미한 결과를 나타내지는 않았다. 하지만 침묵행동을 매개로 구성원민첩성에 통계적으로 유의미한 영향을 미치는 것으로 나타나 완전매개효과를 제시하였다. 둘째, 목표제시형 리더십스타일과 구성원민첩성간의 관계는 통계적으로 유의미한 결과를 나타내지는 않았다. 그러나 LMX를 매개로 구성원민첩성에 통계적으로 유의한 영향을 미치는 것으로 나타나 완전매개효과를 제시하였다. 셋째, LMX와 침묵행동은 구성원민첩성에 각각 유의한 영향을 미치는 것으로 나타났다. 이러한 분석결과를 바탕으로 본 연구는 리더십스타일(지시통제형, 목표제시형), 구성원민첩성, LMX, 침묵행동을 활성화하기 위한 이론적 및 실무적 시사점을 제시하였다.

The purpose of this study is to demonstrate the structural relationship between leadership style (Commanding, Visionary) and member agility, and to verify the mediating effect of LMX and silent behavior. To this end, a structural equation was conducted based on the effective response data of a total of 300 general companies and 150 public institutions to verify the hypothesis, and individual indirect effects were verified using phantom variables. As a result of the analysis, first, the relationship between commanding leadership style and member agility did not show statistically significant results. However, it was found to have a statistically significant effect on member agility through silent behavior, suggesting a complete mediating effect. Second, the relationship between visionary leadership style and member agility did not show statistically significant results. However, it was found to have a statistically significant effect on member agility through LMX, suggesting a complete mediating effect. Third, it was found that LMX and silent behavior had a significant effect on member agility, respectively. Based on these analysis results, this study presented theoretical and practical implications for activating leadership style (Commanding, Visionary), member agility, LMX, and silent behavior.
